Research Of Effect To R&D Team Innovation Performance From Organizational Structure Based On Knowledge Transfer Perspective

A company's R&D team, which is the symbol of the company's innovation ability, is an important guarantee of its core competence. The existing literature relating to the relation among organizational structure, knowledge transfer and innovation performance have made research from different perspective, it is rare to find research on the relation among them, in which the organizational structure in company level is used as Antecedent variables, and knowledge transfer in team level and innovation performance of R&D team are used as intermediate variable and outcome variable.On the basis of detailed analysis of the existing literature, this study outlines three dimensions of knowledge transfer, including knowledge-sharing will, knowledge absorption capability and knowledge transfer channels. A theoretical model is built on the basis of it. The model analyzes the influence on innovation performance of R&D team made by organizational structure based on knowledge transfer perspective. First, the question items in the empirical part of this study are revised by the small sample pre-test data to form final questionnaire. Second, when the big-sample data passes the Analysis of Reliability and Validity, the research hypothesis is verified by HLM multi-linear statistical tools. The main conclusions of this study are as follows:First, the three dimensions of knowledge transfer of the R&D team and division for five sub-dimensions. With the relevant data from small sample pre-test and big-sample investigation, we use scientific research methods such as Exploratory Factor Analysis and Confirmatory Factor Analysis to verify. The result indicates that the relation among dimensions of knowledge transfer can not be replaced by each other. Thus, the three dimensions of knowledge transfer proposed by this study have been verified.Second, research of knowledge-sharing will dimension based on organizational structure. We find that, the higher of the centralization, the lower of the knowledge-sharing will of R&D team. (γ01=-0.04, p=0.35); The more formal of organizational structure, the lower of the knowledge-sharing will of R&D team. (γ01=0.08, p=0.05); the more quickly of the feedback speed of the organizational structure, the higher of the knowledge-sharing will of R&D team (γ01=-0.03, p=0.51); The three hypotheses are not supported. In the case of organizational structure become more formal, the empirical results are contrary to the hypothesis. That is to say, the more formal of organizational structure, the higher of the knowledge-sharing will of R&D team. Although it is very weak, it still passes the significance test. Only one hypothesis passes the test: the better of the integration capability of organizational structure, the higher of the knowledge-sharing will of R&D team(γ01=0.09, p=0.04).Third, mainly about research for knowledge absorption capability dimension, this is based on the organizational structure. We find that, the higher of the integration of organizational structure, the lower of the knowledge absorption capability of R&D team (γ01=0.10, p=0.02); The better of the integration capability of R&D team, the better of the knowledge absorption capability of R&D team(γ01=0.18, p=0.00); the more quickly of the feedback speed of the organizational structure, the better of knowledge absorption capability of R&D team(γ01=0.09, p=0.04); These hypothesis all pass the test. Only one hypothesis can not pass the test:the more formal of the organizational structure, the lower of the knowledge absorption capability of R&D team(γ01=-0.00, p=0.83).Fourth, research of knowledge transfer channels dimension based on organizational structure. We find that, the hypothesis between four dimensions in organizational structure and knowledge transfer channels passes the test. That is to say, the higher of the integration of organizational structure, the fewer of the knowledge transfer channels of R&D team (γ01=0.11, p=0.01); The more formal of organizational structure, the fewer of the knowledge transfer channels of R&D team(γ01=-0.16, p=0.00); the better of the integration of organizational structure, the more of the knowledge transfer channels of R&D team(γ01=0.17, p=0.00); The more quickly of the feedback speed of organizational structure, the more of the knowledge transfer channels of R&D team(γ01=0.13, p=0.01).Fifth, about the research of team innovation performance, that is based on three dimensions of knowledge transfer. We find that, the three dimensions of knowledge transfer will make positive effect on R&D team innovation performance improvement. The results shows that, the knowledge-sharing will (y01=0.49, p=0.00), knowledge absorption capability (γ01=0.48, p=0.00) and knowledge transfer channels(γ01=0.60, p=0.00) can make significant positive effect on the team innovation performance.Sixth, research of intermediary role between organizational structure and the team innovation performance, which based on knowledge transfer. We find that, knowledge absorption capability and knowledge transfer channels can make part of intermediary role on the relation between feedback speed and the team innovation performance. Knowledge absorption capability and knowledge transfer channels can make part of intermediary role on the relation between integration degree and the team innovation performance. Knowledge-sharing will, knowledge absorption capability and knowledge transfer channels can make entire intermediary role on the relation between section integration and the team innovation performance.Finally, based on above conclusion, three practical significances are proposed by this study. Some deficiencies and prospects are also proposed.
