This dissertation focuses itself on the establishment and selection of university organizations which are placed under the background of the development of organizational theories, social changes and the massification of higher education. From a historical and comparative perspective, it expounds the necessity and urgency to transform and establish university organizations. From an educational perspective and the dimension of personal experiences and observations, combined with a retrospective approach, it makes an attempt to grasp their characteristics and problems, explaining their cultural nature and organizational traits. From the perspective of organizational theories, it analyzes the ideology and principle of the establishment of university organizations. From the perspective of the theories of organizational structure, it probes into the structural frame and key elements, establishing a new university organizational structure of university-college-discipline, with its two levels of structure and three levels of management as the core. Consequently , it makes an analysis of the basic characteristics, organizational goals, organizational traits and organizational structure of various university organizations. Hence it puts forward a counter-measure proposal for a dynamic selection of university organizations, pointing out, in the meantime, a basic way for the transformation of university student organizations. This dissertation therefore tries to set forth the following 6 points.First, through a historical reflection and the sorting - out of change sequence of foreign university organizations, this dissertation has discovered a simple and uniform structure in the elite stage of higher education whereas in the massification or universalization stage, university organizations have displayed a characteristic of variety, clarity, and strong adaptability. Coming back to the decades of transformation of university organizations in China, we can see the formation of a uniform organization as a result of the adaptation to the planned economy. Higher education in China has already been on the threshold of massification. However, its organization is still the one used in the elite stage, which no longer meets the demand of the massification for the diversity of organizations. Hence, university organizations are pressing for a prompt transformation and innovation.Second, what is of vital importance to the transformation and establishment in university organizations is ta full realization and grasp of the goal, mission, nature, function and traits of university organizations, which is the key to the effective operation of organizations. With a combination of the history of university development and my own personal perception of a university, I therefore hold the following view: a constant probe into science and full display of people s potentials are the perpetual ideal and mission of universities; the thirst for knowledge, the quest fortruth, the respect for science, the concern for the social progress beyond individual utility and the responsibility for remaking the world all constitute the characteristics of university organizational culture; being educative, academic, democratic, open, loose and dual is the key nature that distinguishes a university organization from any other organization.Third, the transformation and establishment of a university organization must be under the guidance of the organizational theories which generally divide the organizational structure into such three types as bureaucracy, divisionalized from and adhocracy. The organization of bureaucracy displays a feature of being simple, vertical, linear, stable and centralized. The organization of the divisionalized form displays a characteristic of variety, large scale, powerful middle - level and decentralization of the vertical.
